Title: Diagnóstico de clima organizacional em uma cooperativa financeira: convergências e tensões entre o Trust Index® e a literatura científica

Summary: Este trabalho analisa em que medida os resultados da pesquisa de clima organizacional realizada pelo Trust Index® do Great Place to Work® (GPTW) em uma cooperativa financeira convergem com os conceitos e dimensões de clima organizacional discutidos na literatura científica. A partir de um estudo de caso com dados de 185 colaboradores, foram examinados os índices globais e dimensionais da pesquisa e comparados com modelos teóricos clássicos e contemporâneos. Os resultados evidenciaram elevados níveis de clima organizacional em todas as dimensões avaliadas: credibilidade, respeito, imparcialidade, orgulho e camaradagem, indicando percepções amplamente positivas sobre a organização. A análise comparativa revelou que, embora exista convergência substantiva entre o conteúdo das dimensões avaliadas pelo GPTW e a literatura científica, a operacionalização utilizada pelo instrumento tende a aproximar o diagnóstico de clima de medidas de satisfação e engajamento, reduzindo a complexidade multidimensional do construto. Conclui-se que o Trust Index® oferece indicadores relevantes, mas requer interpretação crítica alinhada às definições teóricas de clima, especialmente em contextos organizacionais que buscam rigor analítico. O estudo também aponta lacunas metodológicas e sugere caminhos para pesquisas futuras que integrem instrumentos de mercado e escalas psicometricamente validadas.
Abstract: This study analyzes the extent to which the organizational climate results obtained through the Great Place to Work® (GPTW) Trust Index® in a financial cooperative converge with the concepts and dimensions discussed in the scientific literature on organizational climate. Using a case study design with data from 185 employees, global and dimensional indicators were examined and compared with classical and contemporary theoretical models. Findings revealed high levels of organizational climate across all assessed dimensions: credibility, respect, fairness, pride, and camaraderie, indicating broadly positive employee perceptions. The comparative analysis showed that, although there is substantial convergence between the content of GPTW dimensions and scholarly literature, the instrument’s operationalization tends to approximate climate assessment to measures of satisfaction and engagement, thus reducing the multidimensional complexity of the construct. It is concluded that the Trust Index® provides relevant indicators but requires critical interpretation aligned with theoretical definitions of climate, especially in contexts that demand analytic rigor. The study also identifies methodological gaps and proposes directions for future research integrating marketbased tools with psychometrically validated scales.
